    <Abstract>&lt;p&gt;This study aimed to examine and identify the factors influencing acceptance of change in private hospitals in Tehran. This study employed a qualitative and exploratory research design. The study population consisted of senior managers, board members, managers of different departments in non-governmental private hospitals in Tehran, experts, and university professors with sufficient knowledge of human resources, organizational behavior, and organizational change. Participants were selected through purposive sampling. Data were collected using in-depth semi-structured interviews and analyzed through thematic analysis with the aid of MAXQDA software. To enhance the validity of the qualitative phase, triangulation was used. The reliability of the coding process was also assessed using Holsti’s reliability coefficient, Scott’s pi, and Cohen’s kappa. Given the qualitative nature of the study, no inferential statistical tests were reported or applicable. However, the thematic analysis indicated that 21 final themes were extracted from 90 initial codes related to acceptance of change in private hospitals in Tehran. These themes included economic security, job security, social responsibility, human resource recruitment, fear of losing power, participation, managerial support, knowledge, professional ethics, transparency, age and experience, resilience, justice, job burnout, managerial strategy, workload, awareness, job ambiguity, organizational culture, employee empathy, and trust. The findings showed that all identified factors play an important role in shaping employees’ acceptance of or resistance to organizational change. The findings indicate that acceptance of change in private hospitals is a multidimensional phenomenon and cannot be explained solely by managerial decisions. Rather, it is influenced by the interaction of economic, psychological, organizational, cultural, and professional factors. Therefore, hospital managers should strengthen trust, transparency, employee participation, organizational justice, and managerial support while simultaneously reducing job ambiguity, workload pressure, and burnout in order to facilitate successful organizational change.&lt;/p&gt;</Abstract>
    <OtherAbstract Language="FA">&lt;p&gt;پژوهش حاضر با هدف بررسی و شناسایی عوامل مؤثر بر پذیرش تغییر در بیمارستان‌های خصوصی شهر تهران انجام شد. این پژوهش از نظر روش‌شناسی، کیفی و از نوع اکتشافی بود. جامعه پژوهش شامل مدیران ارشد، اعضای هیئت‌مدیره، مدیران بخش‌های مختلف بیمارستان‌های غیردولتی شهر تهران، خبرگان و استادان دانشگاهی آشنا با حوزه منابع انسانی، رفتار سازمانی و تغییر سازمانی بود. نمونه‌گیری به‌صورت هدفمند انجام شد و داده‌ها از طریق مصاحبه‌های نیمه‌ساختاریافته عمیق گردآوری شدند. تحلیل داده‌ها با روش تحلیل مضمون و با کمک نرم‌افزار MAXQDA انجام گرفت. برای افزایش اعتبار یافته‌ها از روش تثلیث استفاده شد و پایایی تحلیل‌ها نیز با بهره‌گیری از ضریب پایایی هولستی، پی اسکات و کاپای کوهن مورد بررسی قرار گرفت. با توجه به ماهیت کیفی پژوهش، آزمون آماری استنباطی گزارش نشده است؛ بااین‌حال، تحلیل مضمون نشان داد که از ۹۰ کد اولیه استخراج‌شده، ۲۱ مضمون نهایی مرتبط با پذیرش تغییر در بیمارستان‌های خصوصی شهر تهران شناسایی شد. این مضامین شامل تأمین اقتصادی، امنیت شغلی، مسئولیت اجتماعی، جذب نیروی انسانی، ترس از دست دادن قدرت، مشارکت، حمایت مدیریتی، دانش، اخلاق حرفه‌ای، شفافیت، سن و تجربه، تاب‌آوری، عدالت، فرسودگی شغلی، استراتژی مدیریتی، حجم کاری، شناخت، ابهام شغلی، فرهنگ سازمانی، همدلی کارکنان و اعتماد بودند. یافته‌ها نشان دادند که این عوامل در شکل‌گیری میزان پذیرش یا مقاومت کارکنان نسبت به تغییرات سازمانی نقش تعیین‌کننده دارند. نتایج پژوهش نشان می‌دهد پذیرش تغییر در بیمارستان‌های خصوصی پدیده‌ای چندبعدی است و صرفاً به تصمیمات مدیریتی وابسته نیست، بلکه از تعامل عوامل اقتصادی، روان‌شناختی، سازمانی، فرهنگی و حرفه‌ای تأثیر می‌پذیرد. بنابراین، مدیران بیمارستان‌ها برای اجرای موفق تغییرات باید ضمن تقویت اعتماد، شفافیت، مشارکت کارکنان، عدالت سازمانی و حمایت مدیریتی، به کاهش ابهام شغلی، فشار کاری و فرسودگی شغلی نیز توجه کنند.&lt;/p&gt;</OtherAbstract>
