مدلسازی تأثیر رهبری توانمندمحور مدیران بر نوآوری شغلی معلمان با نقش میانجی سلامت روانشناختی محیط کار

هدف پژوهش، بررسی و مدلسازی تأثیر رهبری توانمندمحور مدیران بر نوآوری شغلی معلمان با در نظر گرفتن نقش میانجی سلامت روانشناختی محیط کار در مدارس دورههای اول و دوم متوسطه آموزش و پرورش عجبشیر است. پژوهش حاضر از نوع کاربردی و به روش توصیفی–همبستگی انجام شد. جامعه آماری شامل ۵۸۷ معلم مدارس دورههای اول و دوم متوسطه عجبشیر بود که با استفاده از فرمول کوکران و روش نمونهگیری تصادفی طبقهای ۲۳۲ نفر بهعنوان نمونه انتخاب شدند. دادهها با سه پرسشنامه استاندارد گردآوری شد: پرسشنامه رهبری توانمندمحور آرنولد و همکاران (۲۰۰۰)، پرسشنامه نوآوری شغلی جانسن (۲۰۰۰)، و پرسشنامه سلامت روانشناختی محیط کار مهداد (۱۳۸۹). تحلیل دادهها با مدلیابی معادلات ساختاری و روش حداقل مربعات جزئی (PLS3) انجام گرفت. نتایج نشان داد رهبری توانمندمحور مدیران اثر مثبت و معناداری بر نوآوری شغلی معلمان دارد (β=0.666، t=16.065، p<0.001). همچنین این سبک رهبری تأثیر مثبت و معناداری بر سلامت روانشناختی محیط کار گذاشت (β=0.736، t=17.238، p<0.001) و سلامت روانشناختی محیط کار نیز نوآوری شغلی معلمان را ارتقا داد (β=0.246، t=5.158، p<0.001). آزمون سوبل نقش میانجی معنادار سلامت روانشناختی محیط کار در رابطه میان رهبری توانمندمحور و نوآوری شغلی را تأیید کرد (z=5.360>1.96). یافتهها نشان میدهد سبک رهبری توانمندمحور با ارتقای سلامت روانشناختی محیط کار میتواند زمینهساز بروز نوآوری شغلی در معلمان باشد. مدیران مدارس با تقویت فضای حمایتگر و مشارکتی و توجه به نیازهای روانشناختی معلمان میتوانند خلاقیت و بهرهوری آموزشی را افزایش دهند.
